When I work hard in RL, I am generally rewarded for it. Working hard with RNG in place, you are generally NOT rewarded for it.
It's a lazy concept intended for use by those who aren't able to push content fast enough.

Actually, you've got that all wrong. if you work hard ONCE in life, I highly doubt you're rewarded for it and even if you are, who is to say it'll be something beneficial to you and not just a thank you or well done, whereas if you worked hard on the same thing MULTIPLE times, chances are you'll be rewarded - They've already made changes so you get a weapon every time and if you're only doing completes and not aiming for R1 then there shouldn't be an issue because your runs are care free.
The only lazy concept is the one that the majority of you seem to be pushing for which is "I've just done Maelstrom for the first time and it's taken me 4 hours, give me the weapon I wanted so I never have to come back in here and play the content."
Also, there's people in here talking about RNG, what RNG? Plants on round 7? Everything in there can be avoided and if you put enough time into it, you'll soon learn and will be doing 40 minute runs.It all depends on the class you play and gear you can afford (and obviously CP). I had an easier time doing it when I respec my stam character to magicka and facerolled a majority of the content by stacking shields. Not saying it's impossible on stam, just a lot harder.
So you finally manage to complete it for your first run, and drop a powered 2h maul (when you wanted, say, a sharpened inferno staff). Now you have to go through all of that again, and quite possibly 100-300 more times. You'll get better at running vMA after your 20th time, but then it will turn into a chore, and you begin resenting it because of the shotty RNG. You'll then start making mistakes time and time again because you're so bored and fed up of it, which slows you down even more. This is what vMA is. Just give me my damn weapons and let me get the hell out of there forever.
Stam characters have the highest scores on EVERY class, they do more damage and manage their resources better because of sets, I'm not sure what characters you've been on or where you've been but look at the leaderboards.
Second part of yourpost sums up the mentality I mentioned above which is embarrassing - Give me my weapons on my first complete so I never have to come back.

many of my nicer guildies, have become total wankers/toxic after maelstorm. first its sobbing and whining how hard it is, then suddenly their dps transform to higher since they basicly copy the elites/streamers builds, then when they clear them they happy and brag about it for 1 week, then they farm it until they burn out, then they become quiet, and stop greeting in guild chat, then they join elite trial raids since i keep guild raids casual mode instead of elite, then they just leave

What everyone in here is doing right now only difference is the people you're talking about persevered and done it.

Sounds like your attitude that's making them leave, what's the point in doing something if you don't want to progressively get better at it?
Casual raids promote bad players with limited experience/understanding.
Bad players = Wipes and long runs (Which is a hot point in this thread)
Wipes and longer run times = Less interest in participating
Less interest in participating = No run today because not enough are on
No runs = Time for a new guild.
Would you stay in a football team that lost every week and just got on with it, or would you join one that won and wanted to continue progressing?
Another way to avoid this frustration is to not get too caught up in the whole metarace. You do fine without these weapons.
I also firmly believe that these weapons never should have been locked behind solo content. Not against MA but when they put the best weapons in the game in there some people gets pretty manic about getting it.
I've completed normal with all characters but I'm not getting into vet because I have a slightly addictive personality and will probably lock myself away to start chasing these weapons as well. After 200 runs when I still don't have said weapon I'll rage in the forum, ask for token system then quit

We have a guild in Black Desert with over 30 players that quit ESO solely because of not getting their vMA weapons after hundreds of runs (almost 50 ex-ESO players overall that quit for various reasons). BDO has a "bad luck protection" system implemented in its RNG. Chances increase to get a certain item on the next roll when you didn't get it the previous time. Never in hell would the devs hand out BiS weapons to decent players for some time and then lock them behind impossible odds for everyone else who doesn't have them yet in a later patch, like ZOS did.

They really screwed up with the difficulty on Normal. If I hit a mob with Viper, they instantly melt in a single light attack. You can do the whole run in about 15-20 minutes. Hell, you can lollygag in the AOEs and death traps without worrying.
People do Normal, feel overly confident then wonder why they get wiped in vMA. They really need to increase the difficulty on Normal, by like, a lot.

I really think people just quit for various reasons. After playing the game for awhile people just get tired of it and take breaks. Grinding RNG gear is not going to make me quit, that is the fun part of the game. There is one thing that bothers me about this game ( which I will keep a secret and not cry about ) that is so close to making me quit, but hey I am still here

up the difficulty of normal (and change the system for drops on vet) Normal doesn't teach you a thing. I've been running it dozens of times though lately just for the plunder skulls and xp bonus... so i guess its good for that.

Yup, I mean some people argue that you can learn the mechanics in Normal, but I wouldn't even consider that true. I didn't need to learn how to disable enemies because they were just dying too fast anyway. I didn't need to pull the levers to stop the blades from spinning because they did no damage. The whole Normal Maelstrom is a joke, and a bad one at that.
I agree it's great for farming plunder skulls. Managed to get all the event achievements doing that. Well, it was between maelstrom and normal CoA - which was severely nerfed yesterday too.

I started vma at cp285 or so and I have to say it's definitely hard. I've been at it here and there taking breaks for a few weeks and now I'm cp 335. I finally made it to the final boss a few days ago and wiped so many times I've prolly used over 200 soul gems on just the last stage. It's my first run through of vma and I already have my mind set that I'll probably end up with something I don't need for the character I'm using due to rng and after reading what everyone has to say about it. It would be my first clear and to be honest it's not just about clearing it for me. I definitely want the weapons that suit my best character. Unlike a lot of other players I'm not rich on the game and don't play enough to spend crazy hours farming to obtain riches. So, to gear 1 character is a chore for me. Lol.
If rng screws me over so be it. I'm gonna keep doing it because I enjoy the game and challenge. By the way I'm a stam nb with low cp and made it that far. If anyone wants to donate soul gems I need them now hahahaha
