Some kind of token for each time you finish a dungeon using group finder, which could be trade for crafting mats (specially gold mats) or gear would be nice.

Although I do queue them as tanks now and then, I usually don't. Why? Because if I end up in a group with horrible DPS (a "DPS" spamming light attacks with a bow, a "DPS" in heavy armor with more health than me as the tank, or a "DPS" spamming Wrecking Blow instead of using AoEs in a trash pull), runs that should take 20 minutes or less can take over an hour, and there will be many deaths and wipes.
I've been burned by too many of those runs. Too often, I've had to switch to off-tanking--switching to light armor with sword-and-board on a back bar because otherwise things just weren't dying.
As a tank, my ability to carry a bad group is quite limited. If I'm DPS in a group with a bad tank or another bad DPS, that's usually not a problem. But the tank, more so than any other role, is at the mercy at the quality of the rest of the group. It's why I hate PUGing as a tank, and it's why most other tanks I know hate doing it too.
At the end of the day, it's a L2P issue for the community. Every now and then, I do find great people in a PUG. But the majority of the time, it's a bad group and a painful experience. And a large part of the blame falls on ZOS. Your one and only combat tutorial is during the Wailing Prison, and what does it teach you? It teaches you to light-attack, to heavy-attack, to block, and to heavy-attack to exploit an off-balance enemy. LOL, yea, that's not how combat works in this game, not if you actually want to kill stuff. Do they teach you the importance of using abilities? Do they teach you that your damage scales off of max stats? Do they teach you the importance of set gear? And then the mind-numbingly easy overworld content signal to these people that "Hey, you're fine spamming light attacks with a bow and heavy armor."

As a co-group member, I can offer you a few assured things;
1. 25k DPS
2. No standing in stupid
3. + 2 other good members who will face roll any dungeon including vICP/vCOA/vWGT in 20-30 mins tops. Depending on how much we laze around and loot chests etc.
Tanks are too few. I only have one tank for my account and most of my friends are DPS/heals. Most of my tank friends quit with zeni punishing tanking and heavy armor so hard. I need to find more tank friends to replace the lost ones =(

That just means that DPS will que as tanks or healers what ever is the role of the day, unfortunately.

I like the idea of a bonus for under-represented roles, I just don't think it can be made to work reliably. If you give a bonus to people who queue as a tank then we'll have even more people who cannot tank selecting the tank role just for the bonus. So then we would need some sort of scoring system so that a DPS masquerading as a tank doesn't get the bonus and is discouraged from gaming the grouping tool in the future. If that scoring system is player-driven then now people have a whole new way to troll in PUGs leading to more bitterness and acrimony. Making the scoring system entirely automated would be a lot of work for ZOS and likely be detrimental to non-standard but effective builds.
I think ultimately it would cause more problems than it solves.
